The Southeast Asia Startup Talent Report 2024, a collaborative effort between Glints and Monk's Hill Ventures, sheds light on the evolving landscape of hiring and team building amidst the rise of artificial intelligence (AI) in the region. Drawing from an extensive dataset that includes over 10,000 data points and insights from 183 C-suite executives and founders across Singapore, Indonesia, Vietnam, and Taiwan, the report offers a detailed analysis of current trends in startup talent recruitment, compensation, and the impact of AI.

One of the standout findings from the report is the fluctuation in salary trends across different roles within startups. Junior engineering positions have seen a 6% decrease in salary in 2023, highlighting a shift towards cost efficiency. Conversely, roles directly linked to revenue generation such as business development and sales have experienced salary increases of up to 20%, underscoring startups' focus on profitability.

Rising Demand for SEA Startup Talent

Despite broader economic challenges, including global layoffs, the demand for talent in Southeast Asia remains robust. Notably, there has been a significant uptick in cross-border job postings from Hong Kong and mainland China, with Glints recording a fourfold increase in the first half of 2023 compared to the same period in 2022. This trend points to a growing interest in Southeast Asian talent as companies seek cost-effective solutions without compromising on quality.

The report also delves into strategic hiring practices observed among companies from Hong Kong and mainland China. Firms from Hong Kong are increasingly looking towards Southeast Asia to fill tech roles at 30-40% lower costs than in their local market for mid-level positions. Mainland China companies are focusing on hiring talent in sales, business development, and marketing/PR roles within the region to support their expansion efforts.

Puay-Lim Yeo, Managing Director of Glints, highlighted the strategic nature of cross-border hiring as a means for companies to enhance profitability and support expansion while navigating the challenges of localization in distributed teams across Southeast Asia.

AI's Role and Future Work Trends

Another critical aspect covered by the report is the influence of AI on job roles and productivity. Despite initial concerns over job displacement due to AI advancements, such fears have not materialized significantly. Instead, AI is seen as enhancing workplace productivity. The report emphasizes the growing importance of soft skills like critical thinking and creative thinking alongside proficiency in AI tools for both tech and non-tech roles.

Furthermore, startups in Southeast Asia are increasingly adopting flexible work arrangements, including hybrid models, to attract and retain talent. This trend towards flexibility is expected to persist into 2024.
